Background

Digital Future was engaged to appoint a Director, AI for a private equity investor building a portfolio-wide AI and digitalization capability across its Mittelstand investments. The newly created role sits at the center of the firm's value creation strategy, working directly with portfolio CEOs, the Operations & Investment team, and functional leaders to translate AI and automation into measurable EBITDA impact. The mandate reflects the firm's ambition to be recognized as a PE house with leading, hands-on AI competence rather than one relying on external advisors.

Challenge

The central challenge was not technical depth but personality and cultural fit. The firm operates at PE speed: fact-driven, KPI-obsessed, high on ownership, low on corporate process, and allergic to storytelling without substance. Most AI and digital profiles in the market skew the opposite way — exploratory, slower to decide, closer to IT than to P&L, more comfortable presenting concepts than shipping them. Finding a candidate who combines genuine technical depth with the pace, assertiveness, and stakeholder communication style of a performance-driven investment environment required looking well beyond the typical digital-transformation talent pool.

Profile

The successful candidate needed at least eight years of experience in a steering or senior project leadership capacity, ideally combining consulting-grade ROI thinking with hands-on delivery experience from a Mittelstand, scale-up, or private equity environment. Beyond the functional requirements — end-to-end ownership of AI and automation projects, a working technical foundation in Python, APIs and LLM workflows, and fluency in business-case logic — the deciding factor was the ability to operate as a high-energy communicator: someone who can translate technical work into commercial impact for CEOs and investment professionals, hold their own in a fast, assertive environment, and drive change without hiding behind slide decks.

Search Strategy

Digital Future mapped several distinct candidate pools against this profile: digital and AI units of leading consultancies, value-creation teams at other PE funds, hands-on tech and automation leaders in the Mittelstand, and select scale-up operators. Each pool carries its own trade-off — consultancies bring business thinking but often resist full hands-on delivery, PE value-creation teams bring the right mindset but are scarce and contested, Mittelstand operators bring ownership but can lack polish and pace. The search concentrated on the intersection of consulting-grade rigor and hands-on execution, screening explicitly for assertiveness, communication style, and delivery track record alongside technical capability.

Outcome

Digital Future presented a shortlist matched not only on functional fit but on the demanding cultural profile the firm required, and supported the client through a structured, confidential selection process including case-based and hands-on assessment. The company appointed a Director, AI who brings the combination of deep technical grounding and a high-communicative, performance-driven delivery style needed to lead AI and digitalization initiatives across the portfolio — reporting directly into the investment and operations leadership.
